Abstract:
هدفت هذه الدراسة إلى الكشف عن أثر البيئة التنظيمية بأبعادها المادية والعلائقية على الرضا الوظيفي لدى موظفي إدارة المؤسسة العمومية الاستشفائية بعين الإبل. ولتحقيق هذا الهدف، اعتمدت الدراسة على المنهج الوصفي التحليلي، وتمت الاستعانة بالاستبيان كأداة رئيسية لجمع البيانات من الموظفين الإداريين بالمستشفى، مع الاعتماد على نموذج "هيرزبرغ" كإطار تفسيري سوسيولوجي لتفكيك متغيرات البحث. وقد ركزت التساؤلات على قياس أثر بيئة العمل المادية (الظروف الفيزيقية والمكتبية) كعامل وقائي يمنع الاستياء، وأثر بيئة العلاقات التنظيمية والاتصال (النمط القيادي والتقدير) في تحقيق الرضا عن الاستقرار والأمان الوظيفي. وتبرز أهمية الدراسة في تقديم مخرجات وتوصيات إجرائية تسهم في تحسين المناخ التنظيمي الداخلي، وتقليص الفجوة بين توقعات الكوادر الإدارية والواقع الفعلي، بما يضمن دعم استقرار المورد البشري وتجويد الأداء الإداري بالمرفق الصحي.
This study aimed to uncover the impact of the organizational environment, in both its physical and relational dimensions, on job satisfaction among the administrative staff at the Public Hospital Enterprise in Ain El-Ibel. To achieve this objective, the study adopted a descriptive-analytical approach, utilizing a questionnaire as the primary tool for data collection from the hospital's administrative employees, while relying on Herzberg's two-factor theory as a sociological explanatory framework to deconstruct the research variables. The sub-questions focused on measuring the impact of the physical work environment (physical and office conditions) as a preventive factor against dissatisfaction, and the impact of the organizational relations and communication environment (leadership style and recognition) in achieving satisfaction with job stability and security. The significance of this study lies in providing operational outcomes and recommendations that contribute to improving the internal organizational climate and narrowing the gap between administrative staff expectations and actual reality, thereby ensuring the stability of human resources and enhancing administrative performance in the healthcare facility.
